If you’re still relying on “Tell me about yourself” to start your interviews, you're missing out on candidates who can actually transform your team.
I’ve spent 20 years refining interview techniques to get past rehearsed answers and see a candidate’s real potential. Today, I’m sharing 10 of my all-time favourite questions to help you do just that.
So, Let's Dive In
1. “What’s the most difficult work problem you’ve faced, and how did you solve it?”
Why it works: This question is powerful because it reveals how a candidate approaches real challenges, which can often tell you more than any skill on a resume. Look for responses that show they can analyze a problem, think creatively, and remain resilient under pressure. If they can describe a complex issue with clarity, explain why it was difficult, and articulate their approach, you’re seeing critical thinking in action. Candidates who can talk openly about struggles, and how they learned from them, demonstrate both problem-solving skills and a growth mindset.
2. “Thinking about the key responsibilities in this role, what would you prioritise to make the greatest impact in your first year?”
Why it works: This question highlights whether the candidate has read up on the role and can prioritize the actions that will truly matter. Candidates who are proactive and strategic in their response are more likely to step into the role and start making a difference immediately. Pay attention to candidates who use this question to ask for more context around the company’s goals or key challenges—this curiosity shows a desire to align their work with the bigger picture, an essential trait for those who want to make an impact.
3. “Tell me about a time you made a decision without having all the information.”
Why it works: In any business environment, decisions often need to be made quickly and without perfect information. This question uncovers a candidate’s approach to risk, ambiguity, and uncertainty. Candidates who can make informed decisions despite incomplete data are likely to be flexible, adaptable, and able to work independently. Listen for evidence that they weigh options, consider risks, and make decisive choices—those qualities are gold in any high-stakes role.
4. “Describe a time when you disagreed with a team decision. How did you handle it?”
Why it works: This question reveals emotional intelligence and communication skills, both crucial for collaboration. Team members who can voice disagreements constructively often contribute valuable perspectives while respecting others’ viewpoints. Watch for answers that show the candidate’s ability to navigate conflict respectfully, adapt when needed, and contribute to a positive team dynamic. Candidates who express an understanding of compromise and empathy are likely to be assets in a collaborative environment.
5. “What’s one piece of feedback you’ve received that changed how you work?”
Why it works: Candidates who embrace feedback are more likely to keep learning and growing in the role. This question gauges their ability to be self-aware, to reflect, and to make constructive changes based on input from others. Listen for candidates who share how they took feedback to heart, adjusted their approach, and benefited from it in measurable ways. These are signs of a high-potential employee who values continuous improvement.
6. “When have you gone out of your way to understand a colleague or client’s perspective?”
Why it works: Empathy is critical for team cohesion and strong client relationships, and this question highlights how a candidate navigates interpersonal dynamics. Strong answers will show they value other people’s viewpoints, can build trust, and are thoughtful communicators. This question is especially important for roles that require stakeholder alignment, customer interaction, or collaboration across teams. Candidates who can understand and adapt to others’ needs and perspectives are more likely to contribute to a healthy, effective workplace culture.
7. “What’s a new skill you learned recently, and what drove you to learn it?”
Why it works: In today’s fast-paced world, the ability to adapt and pick up new skills is essential. Candidates who actively pursue new knowledge demonstrate self-motivation, adaptability, and resilience. Pay attention to whether their learning aligns with job-relevant skills or company goals—it can indicate that they’re proactive about staying relevant and willing to tackle challenges as they arise. Candidates who are self-motivated learners are often the ones who will keep growing with your company.
8. “Tell me about a time you exceeded expectations. What did you do to make that happen?”
Why it works: This question helps you see a candidate’s level of ownership and initiative. If they can articulate specific actions they took to go above and beyond, you’re looking at someone who’s willing to put in the extra effort to make a positive impact. Listen for how they took responsibility, proactively identified ways to add value, and how they measured their success. Candidates who naturally exceed expectations often bring energy and commitment that can elevate your team’s performance.
9. “What is one lesson from your last role that you think would benefit you here?”
Why it works: This question shows if a candidate is intentional about their career growth. Great candidates will discuss practical skills, experiences, or insights they’ve gained and how they plan to apply them in your role. It reveals both self-awareness and the ability to draw from past roles to add value in new settings. Candidates who can thoughtfully articulate how their experience applies to your company’s context are more likely to make an immediate impact.
10. “What’s something you’ve built/done that you’re proud of?”
Why it works: Especially useful for creative, product, or technical roles, this question uncovers the candidate’s sense of ownership, engagement, and skill. Candidates who are proud of their work will talk with genuine enthusiasm about a project, demonstrating not only their hands-on skills but also their pride in contributing meaningfully. This question offers a window into their problem-solving approach, technical expertise, and ability to see projects through. Candidates who take pride in their work are likely to be more engaged and invested in contributing to your company’s success.
So, Why Do These Questions Matter?
Each of these questions digs into different facets—critical thinking, resilience, and real-world problem-solving—that don’t show up on a resume. They go beyond “culture fit” and help you find people with the capacity to drive your team forward.
